The worst time to build your talent acquisition AI strategy is the week after your CEO emails asking what you are doing about it. Yet that is exactly when many TA leaders begin. The technology has moved faster than most function-level playbooks, and the regulatory environment, from NYC Local Law 144 to the Illinois Artificial Intelligence Video Interview Act to the EU AI Act's high-risk classification of employment systems, now treats hiring AI as a board-level risk. Waiting for a mandate cedes both the strategy and the safeguards to someone else. Proactive leaders set the agenda; reactive ones inherit one written by legal, IT, or a vendor sales deck.
Start by mapping where AI already touches your hiring funnel, whether you sanctioned it or not. Sourcing tools, resume parsers, interview schedulers, chatbot screeners, and assessment platforms have quietly embedded machine learning for years. Build a simple inventory: vendor name, decision point in the funnel, data inputs, who the model affects, and whether any automated decision making occurs without human review. Pick a Low-Risk Pilot, Not a Moonshot

A defensible AI journey begins where the consequences of error are recoverable and human judgment still anchors the outcome. Stand Up Governance Before You Scale
Before the second use case, build the governance scaffolding. That means a written AI use policy for the TA team, a vendor due-diligence checklist that requests bias audit results, training data provenance, and explainability documentation, and a defined escalation path when candidates ask how a decision was made. Align this scaffolding to a recognized framework such as NIST AI RMF 1.0 or ISO/IEC 42001 so your work translates when enterprise risk, procurement, or external auditors arrive. Coordinate early with legal, privacy, IT security, and DEI counterparts; the worst governance is governance retrofitted after a complaint, an adverse-impact finding, or a regulator inquiry under the Uniform Guidelines on Employee Selection Procedures.
Skill up your team in parallel. Recruiters do not need to become data scientists, but they do need fluency in what an algorithm can and cannot infer, how four-fifths rule analysis works, what disparate impact looks like in a screening tool, and how to read a vendor's bias audit summary critically. Invest in short-form education, attend an AI in HR working group, and require any vendor pitching your team to walk through a real audit report rather than a marketing one-pager. The phrase that should guide every conversation is the one regulators are increasingly echoing: don't trust, validate.
Finally, communicate. Publish a short internal statement of how your TA function uses AI, what protections candidates have, and who owns oversight. Brief your CHRO and CEO before they ask, with a one-page status that covers inventory, pilots, governance posture, and a 12-month roadmap. Leaders who arrive at that meeting with artifacts in hand reframe AI from a compliance threat into a strategic capability, and they earn the runway to keep building. The TA function has a rare window to lead enterprise thinking on responsible AI. The leaders who step into it now will define the standard their peers spend the next decade catching up to.
